Abstract: Under the tenure-track system, the academic socialization process of young faculty in universities faces multidimensional dilemmas involving identity, time, academic interests, and professional relationships. These challenges stem from conflicts among academic, managerial, and market logics, which impact young scholars through four interrelated mechanisms: pressure transmission, value conflict, behavioral shaping, and ecological trade-offs. To optimize the academic socialization pathway for young faculty, it is essential to systematically advance institutional ecosystem development in four key areas: refining the recognition of academic value by establishing a diversified evaluation system; strengthening support and safeguards through differentiated resource allocation; designing flexible career development pathways to enhance professional growth; and fostering a healthy academic culture by consolidating shared community values.
