The Effects of Role Overload on College and University Teachers in Western China

—A Moderated Mediation Model

Abstract: In the context of the Large-Scale Development of Western China and high-quality development in higher education, the impact of excessive work pressure on college and university teachers in Western China is significant. This paper takes “role overload” as the typical carrier, “emotional commitment” as the mediating variable, and “teacher participation” as the moderating variable. Based on 251 valid questionnaires, a moderated mediation model is constructed, and the Bootstrapping method is employed to test the mechanism. The results show that: role overload negatively affects emotional commitment; emotional commitment mediates the relationships between role overload and job performance, job satisfaction, and turnover intention; teacher participation moderates the relationship between role overload and job performance only through emotional commitment. The findings provide an empirical reference for optimizing management and serving the high-quality development of higher education institutions in Western China.
