The Dual-Path Mechanism of Enhanced and Impeded Human-AI Interaction on Digital Work Task Crafting

Abstract:Grounded in Cognitive Evaluation Theory, this study examines the mechanisms through which diferent types of human-AI interaction influence employees’ digital work task crafting,as well as the boundary conditions under which these efects occur. By distinguishing between enhanced and impeded human-AI interaction, we develop a theoretical model incorporating psychological empowerment,AI threat perception,and AI transparency. Using a two-wave survey design,data were collcted from 467 employees of a commercial bank in Northwest China. The results indicate that enhanced human-AI interaction promotes digital work task crafting by increasing employees’psychological empowerment,whereas impeded human-AI interaction triggers pressure-driven task crafting by heightening AI threat perception. Both psychological empowerment and AI threat perception play significant mediating roles in these relationships. Furthermore,perceived AI transparency strengthens the empowering effect of enhanced interaction and alleviates excessive threat perception induced by impeded interaction. This study advances understanding of employees’ proactive adaptation behaviors in organizational AI contexts from a cognitive evaluation perspective.
