Does Sincerity Move People to Reciprocate with Sincerity? A Study on the Influence of Authentic Leadership on Employees'Work Engagement

Abstract: Work engagement has been established as an essential driver of job performance and organizational commitment. Although leadership has already been identified as a key predictor of work engagement,further understanding of the psychological mechanisms through which leadership relates to work engagement,and the boundary conditions of those relationships,can advance our ability to predict and intervene to optimize work engagement. Using a multi-level approach,we examine positive affect and psychological safety as mediators of the relationship between authentic leadership and work engagement,as well as the moderating roles of leader-member exchange differentiation (LMXD)and power distance. To test our hypotheses,we use three waves of cross-level survey data from 948 Chinese front-line employees nested within 156 teams.Path analysis results show that authentic leadership positively relates to individual work engagement via sequential mediation of positive affect and psychological safety. LMXD erodes the relationship between authentic leadership and psychological safety;whereas,power distance orientation amplifies the relationship between authentic leadership and both mediators. Our findings have implications for the generalization of authentic leadership within teams and across cultural boundaries,to maximize work engagement.
