How Can Social Enterprises Promote Integrated Employment for Persons with Disabilities: A Case Study from the Perspective of Organizational Capital

Abstract: Integrated employment,emphasizing equality,empowerment and market orientation,serves as an effctive way to achieve high-quality,full employment forpersonswith disabilitiesand social inclusive development.While social enterprises,with their hybrid nature combining work-based welfare and market operations,exhibit an inherent afinity for promoting inclusive employment,the mechanisms linking these concepts remain underexplored.Thisstudy constructsan analytical framework based ona trinity of human capital, institutional capital,and cultural capital. Based on the case study of Anbang Pharmaceutical and Canyou Group, the research reveals:Social enterprises regard persons with disabilities as special,even superior human capital, actively recruiting and full leveraging their talents;The institutional capital formed through innovative job setting, salaryand benefits,and governance structure facilitates theecological development of social enterprisesand organizational commitment of employees with disabilities;Cultural capital,including corporate responsibility and inclusive values,contributes to the mutualism and symbiosis between social enterprises and employees with disabilities.The enterprise-integrated employment model enables the persons with disabilities to enter,perform well,and remain in the job market.The findingsoffer valuable insights for the positive transformation of employment governance and policies for persons with disabilities in the future.
